Analysis of the transformation of corporate culture under the impact of the digitalization of human resource management processes

The study examines the impact of the digitalization of human resource management processes on the transformation of corporate culture in enterprises of the agro-industrial complex, where the accelerated implementation of HR technologies coincides with persistent staffing shortages and a demand for increased efficiency in personnel management. The aim is to empirically identify the mechanisms of cultural shifts under the influence of specific digital tools and to assess their relationship with the effectiveness of HR practices. A mixed-methods methodology is employed: theoretical synthesis (E. Schein’s levels of culture; K. Cameron and R. Quinn’s Competing Values Framework with OCAI diagnostics), content analysis of current literature, sociological survey, and statistical observation. The empirical base covers 150 enterprises stratified by size and level of digitalization. Data collection carried out in 2021–2024 via questionnaires administered to HR leaders and line managers and through internal reporting. KPIs of the HR function were assessed (turnover, cost and time to hire, share of successful hires) and indicators of engagement and loyalty (including eNPS) using descriptive statistics, comparative analysis, and correlation analysis. The results show that a high level of digitalization is consistently associated with reduced turnover, lower costs and time-to-fill, and an increased share of successful hires. A selective cultural effect of technologies is identified: LMS and collaboration platforms reinforce adhocracy and clan values, performance management systems strengthen market orientations, and People Analytics bolsters market and hierarchical components amid an overall weakening of rigid hierarchy. The discussion interprets digitalization as a catalyst for the transition to more open, meritocratic, and innovative models and proposes practical steps: a targeted architecture of HR tools aligned with the desired cultural profile, synchronization with HR policy, and leadership development.
